Abstract
Tässä tutkimuksessa tarkastelen erään suomalaisen keskisuuren yrityksen HR-käytäntöjen ja henkilöstöstrategian välistä yhteyttä. Tavoitteenani on selvittää, miten organisaation työntekijöiden kokemat HR-käytännöt ovat linjassa organisaation virallisen henkilöstöstrategian kanssa, ja miten strategia näkyy työntekijöiden toiminnassa. Tutkimukseni keskittyy siis selvittämään työntekijöiden kokemuksia toteutuneesta henkilöstöjohtamisesta organisaatiossa ja löytämään keinoja, joiden avulla työyhteisön toimintaa voitaisiin entisestään parantaa. Toteutin tutkimuksen laadullisena yksittäistapaustutkimuksena. Keräsin tutkimusaineiston puoli-strukturoitujen haastattelujen sekä osallistuvan havainnoinnin avulla. Haastattelin 15 organisaation työntekijää ja hankin tietoa havainnoimalla osallistuessani organisaation jokapäiväiseen toimintaan myös itse. Käytin tutkimuksessani datan analyysissä abduktiivista sisällönanalyysiä. Muodostin tutkimuksen teoreettisen viitekehyksen tutkimuskysymysten, aiemman tutkimuksen sekä empiirisen aineiston pohjalta. Tutkimukseni tukee näkemystä, jonka mukaan aiotun ja todellisen henkilöstöjohtamisen välillä on yleisesti eroavaisuuksia, joista ei useinkaan olla tietoisia johtotasolla. Tutkimuksessani nousi esille strategian ja HR-käytäntöjen jalkauttamisen haastavuus. HR-käytäntöjen implementoinnissa korostui erityisesti linjajohdon merkitys, mutta myös johdon ja HR-työntelijöiden tärkeä rooli. Tutkimukseni mukaan työntekijöiden kokemat HR-käytännöt vaikuttavat työntekijöihin eri tavoin vaikuttaen mm. työntekijöiden sitoutumiseen ja työhyvinvointiin. Tutkimuksessani nousi esiin neljä teemaa, joihin organisaatiossa tulisi kiinnittää erityistä huomiota, ja joihin puuttumalla voitaneen vähentää myös aiotun ja toteutuneen henkilöstöjohtamisen välisiä eroja: avoimuuden lisääminen, esimiestyön tukeminen ja kehittäminen, hierarkkisuuden vähentäminen sekä osallistavuuden lisääminen.

In this thesis a Finnish mid-sized company is inspected with the aim to understand the connection between the company’s HR strategy and its HR practices. The objective is to study, how the HR practices are perceived by employees and aligned with the organization’s official HR strategy, and how the strategy is evident in employees’ actions. Thus, this study focuses on exploring the employees’ experiences of the actual human recourses management in the organization, and discovering ways in which the work community’s activities be enhanced even further. This study followed a qualitative research approach and was conducted as a single case study. Empirical data were collected through semi-structured interviews and participative observation. 15 employees from the case organization were interviewed and information was gathered through observation while participating in the organization’s everyday activities. Data were analysed using abductive content analysis. The theoretical framework of this study was constructed based on the research questions, previous literature and empirical data. This study supports the view that there is often a disparity between intended and actual HRM, and that management is often unaware of this conflict. This study shows that implementing strategy and HR practices is challenging, and that line managers have a substantial role in the implementation process, while management and HR professionals also have important roles. Moreover, this thesis shows that the HR practices perceived by employees affect employees in many different ways, affecting amongst other things their commitment and work well-being. Based on the data four important themes were recognized: increasing openness, supporting and developing management work, diminishing hierarchy, and increasing participation. By careful consideration of these issues, the organization could enhance its work community’s functioning and could possibly decrease the differences between its intended and actual HRM.
