Abstract
Tämän Pro gradu -tutkielman tavoitteena on tarkastella suomalaisella finanssialalla työskentelevien milleniaalien uranäkemyksiä. Tutkimus on toteutettu toimeksiantona Suomessa toimivalle finanssialan yritykselle. Kohdeorganisaatiossa on tunnistettu tarve ymmärtää työelämän nuorimman sukupolven uratoiveita tarkemmin, jotta heidän uratoiveisiinsa voidaan henkilöjohtamisen keinoin vastata tulevaisuudessa entistä paremmin. Tutkimusongelman ratkaisemiseksi kartoitan työssäni myös tutkimieni milleniaalien uratoiveiden taustalla mahdollisesti vaikuttavia työelämän asenteita, sitä miten milleniaalien uranäkemyksissä ilmenevät nykyaikaisen uranäkemyksen piirteet sekä sitä, miten heidän työnantajaa kohtaan muodostamissaan psykologisissa sopimuksissa ilmentyvät aiemmassa tutkimuksessa tunnistettu psykologisen sopimuksen muutos. Olen toteuttanut tutkimukseni laadullisen teemahaastattelututkimuksen keinoin. Empiirinen tutkimusaineisto on kerätty haastattelemalla seitsemää kohdeorganisaatiossa työskentelevää milleniaalia. Kaikki haastatellut työskentelivät tutkimuksen aikaan vakituisessa työsuhteessa kohdeorganisaation pääkonttorissa yritysasiakkaiden parissa. Aineiston keruu on suoritettu marraskuussa 2016, jonka jälkeen tutkimusaineisto on analysoitu teoriaohjaavan sisällönanalyysin avuin. Tutkimuksen teoreettinen viitekehys rakentuu Y-sukupolven, uran, tietotyön sekä psykologisen sopimuksen tutkimuksen ympärille. Tutkimuksen tulosten perusteella vaikuttaa siltä, että suomalaisella finanssialalla työskentelevä Y-sukupolvi näkee uransa pitkälti linjassa nykyaikaisen uramääritelmän kanssa. Heidän näkemyksissään uraa suunnitellaan melko lyhytjänteisesti ja merkittävimpänä ura-ajurina toimii uuden oppiminen ja itsensä kehittäminen mielekkäiden työtehtävien kautta. Yksittäisen työantajan rooli ei ole uran kannalta merkityksellinen, vaan sen sijaan haastattelemani Y-sukupolvi ottaa itse vastuun uransa suunnasta. Toisaalta heidän mukaansa organisaatiolla on myös suuri vastuu heidän sitouttamisessaan ja mikäli heidät halutaan pitää organisaation jäsenenä, tulee heille jatkuvasti tarjota uusia haasteita työtehtävien saralla. Haastattelemieni milleniaalien näkemyksissä korostui uusi psykologinen sopimus, jossa muuntautumiskyky ja uuden oppiminen nousevat avainrooliin uramenestyksen kannalta. Aiemmasta tutkimuksesta poiketen, tutkimusjoukkoni ei ole kokenut työelämän kontekstissa kuvatun psykologisen sopimuksen muutosta vakaista työsuhteista oppimisen korostumiseen negatiivisesti. Sen sijaan nämä milleniaalit eivät olleet ehtineet muodostaa omakohtaista kokemusta vakaasta työelämästä, vaan he olivat ottaneet työelämän muutosvauhdin annettuna ja reagoineet siihen muodostamalla käsityksen urasta, jolla eteenpäin meneminen, itsensä kehittäminen ja uran dynaamisuus korostuvat vakaan työsuhteen sijaan.

This Master’s thesis studies how Millennials who work in the Finnish financial services industry view their career. This study is made as a commission for a financial services company, which operates in Finland. In the organization, it has been noticed, that there is a need to understand Millennials’ career aspirations more thoroughly so that these aspirations can be better met in the future through human resource management (HRM). To solve the research problem, I also look into Millennials’ expectations for working life. The aim of the study is also to find out, if contemporary career aspects are shown in the views that Millennials hold towards their careers. Also the content of Millennials’ psychological contract, and if it has been affected by the changing nature of psychological contracts, is studied in the scope of this research. The study has been conducted through qualitative semi-stuctured interviews. Empirical research data has been collected from interviews that were conducted with seven Millennials who work for the commissioner. All of the interviewees held a permanent position in the time of the study and they all worked in the headquarters with corporate clients. The data was collected in November 2016 and after this, the research data was analysed with theory-driven content analysis. The theoretical framework builds upon earlier studies of Generation Y, careers, knowledge work and psychological contract. The main findings of the study indicate that Millennials, who work in the Finnish financial services sector, perceive their career along with the definition of contemporary careers: they plan their career on a short-term basis and the most powerful career driver is to learn new things and develop oneself though satisfactory work tasks. Also, the role of a single employer is not significant but instead, the Millennials interviewed, seem to take responsibility of the direction of their careers. However, according to interviewees, the organization also has responsibility in committing its employees, and if the organization wants Millennials to commit, it needs continuously offer new challenges in the form of interesting work tasks. The new psychological contract, which depends on the ability to transform and learn new skills as a way to career success, was also emphasized in the findings of the study. In contrast to previous studies, the interviewees of the study have not experienced negatively the change of psychological contract form stable working life towards the contract, which emphasizes learning. Instead, these Millennials do not hold first hand experiences of a stable working life. On the contrary, the Millennials have taken the ever changing working life as a given and reacted to it by forming a perception of a career, where moving forward, continuous development and dynamism are highlighted, rather than a steady employment status.
